The Leadership Tax That Slows Agency Growth

Apr 23, 2026

If your team still comes to you with the same questions, fixes, and problems every day, your agency does not have a people problem.

It has a systems problem.

That is what I call the Leadership Tax.

The Leadership Tax is what agents pay when answers live in their head instead of in a repeatable process. It shows up every time you have to fix the same mistake twice, answer the same question again, or step in to solve something your team should already know how to handle.

And the cost is real.

It costs you time.
It slows down growth.
It keeps your team dependent on you.

At Ignite Agency Training, we see this all the time. Agents are working hard, but hard work alone does not create consistency. Systems do.

Here is where most agencies get stuck:

They think they are training their team, but they are really just telling them what to do.

There is a big difference.

Telling is: “Ask for the referral.”

Training is: “Here is the script, checklist, and process we use on every call.”

Telling is fast, but it does not stick.

Training takes more effort up front, but it gives your team the tools to perform consistently without needing you to step in every five minutes.

If you want to stop paying the Leadership Tax, start here:

1. Track Repeat Interruptions

For one day, write down every question, correction, or issue your team brings to you more than once.

Those are the gaps in your system.

    2. Turn repeat answers into simple processes

If you keep answering the same question, document the answer.
Create a quick guide, a checklist, or a short training video.

Once the process exists, the team stops relying on memory and starts relying on the system.

      3. Train the process, not the personality

Do not assume people will “just figure it out.”
Give them a clear way to execute the job the right way every time.

        That is how confidence grows.
        That is how consistency improves.
That is how leaders stop becoming the bottleneck.

Here is the bottom line: When answers live in your head instead of in a system, growth slows down.

But when your team has clear training, clear expectations, and clear processes, everything gets better:

        • fewer repeated mistakes
        • more team confidence
        • better execution
        • more time for you to actually lead

This week, ask yourself one question:

What problem am I still solving manually that should already be a process?

        Start there.
